En recruitment på ledningsnivå är ett av de mest avgörande besluten som ett bolag kan fatta. Ändå går många organisationer in i processen utan tillräcklig förberedelse – med en vag kravprofil, ett oklart mandat och en otydlig bild av vad de faktiskt söker.
That is not a lack of interest. It is a lack of structure. And it is costly.
Understand the context before you define the role
What phase is the organization in? That is not a rhetorical question.
A company in an early growth phase needs a leader who builds from scratch — someone who is comfortable with ambiguity, makes quick decisions with limited information and creates structure where none exists. A stable, mature business often needs someone who manages, optimizes and navigates complexity within an established organization.
That is not the same person. And it is not the same set of skills.
The context analysis is not a step you skip. It is the first step.
Define success — not responsibilities
What should the new person have achieved in twelve months? In three years?
Not what areas they will be responsible for. Not what background they should have. Which concrete results and changes define that it went well.
This exercise often reveals internal disagreements about what you are actually looking for. Better to surface those in the preparation than in the middle of a live process — when candidates are already in play and expectations have been set.
Clarify mandate and conditions
What resources will the new person have? What can they decide independently? What requires sign-off from above or from the board? What does the reporting structure look like — and what does it mean in practice?
En stark kandidat väljer inte bara ett jobb. De väljer en situation. Om förutsättningarna är oklara för er är det omöjligt att kommunicera dem på ett trovärdigt sätt. Och om de är omöjliga att kommunicera – missar ni de kandidater ni egentligen söker.
Why an external partner makes a difference
An external recruitment partner does not just bring candidates. They bring an independent view of the brief, an honest assessment of what the market can realistically offer and the ability to reach candidates who are not actively looking — who are often the strongest.
That is particularly valuable at the senior level. The best candidates rarely apply to job postings. They need to be found, approached and convinced — by someone they trust.
