I have been recruiting in tech for more than a decade. And I have never seen a year where the gap between what companies need and what the market can actually deliver is as stark as it is now.
It is not about a shortage of people with IT degrees. It is about the roles that genuinely drive growth in 2026, requiring a combination of deep technical expertise, commercial judgment and — often — years of experience. That combination is a scarce commodity.
And if you are a growth-stage company with twenty to a hundred employees trying to hire one of these roles? You are competing against Spotify, Klarna and Ericsson. That is the reality we need to work with.
AI engineers and ML specialists — the market's most acute shortage
There is no ambiguity about which area dominates in 2026. Stockholm's AI and cloud talent market is defined by a clear capacity gap: demand for senior AI/ML engineers, MLOps specialists and AI product managers far outstrips supply. (Edstellar)
In practice, a senior AI engineer in Stockholm tends to have several offers on the table simultaneously. Salary levels reflect this. Projected salaries for AI engineers and data scientists in Stockholm sit at SEK 60,000–65,000+ per month — and demand is intense, with eight out of ten employers reporting shortages of ICT and automation talent. (Bestjobsearchapps)
Cybersecurity specialists — a role that is no longer optional
Waiting on cybersecurity competence is no longer an option. Stockholm's fintech sector added approximately 1,200 compliance and regulatory technology roles in 2025, driven by requirements linked to DORA implementation — and demand for DORA specialists and ICT risk managers exceeds supply by three to one. (Edstellar)
But it does not stop at fintech. Every company that handles customer data, payments or business-critical systems now needs a structured approach to information security. Chief Information Security Officer, Information Security Manager and Security Analyst are roles being recruited broadly — and where competent candidates are rare.
Cloud architects and DevOps engineers — the infrastructure nobody sees but everyone needs
Behind every scalable product, there is a cloud and infrastructure strategy. Cloud architects, DevOps engineers and systems developers belong to the roles with the highest and most sustained demand in the Swedish IT market. (Y-Axis)
What makes these roles additionally complex to recruit is that they require broad experience rather than deep specialization in a single area. A strong DevOps engineer needs to understand infrastructure, automation, security, and release processes — and be able to communicate clearly with both development teams and the business side.
Swedish IT job data shows that non-coding-heavy roles such as IT solution architect and IT project manager carry the highest experience requirements of all IT roles — 97 and 92 percent of postings, respectively, require documented experience. These are not roles you fill with a recent graduate and hope for the best. (Medium)
AI product managers — the role most growth companies do not yet have
This is a role I talk about more and more with my clients. An AI product manager — sometimes called Head of AI Products or AI Product Manager — is the person who bridges the gap between what the technical team can build and what the business actually needs.
It is a hybrid: technical enough to understand what is possible, commercially driven enough to prioritize correctly. And skilled enough in communication to drive an internal agenda in an organization where not everyone is yet convinced of AI's value.
The role is new enough that requirements profiles are still unclear at most companies. That makes the recruitment harder — and more important to get right. A wrong hire here does not just cost time. It can delay your AI strategy by one to two years.
What this means for you as a hiring manager
There are three things I want you to take from this article.
Först: dessa roller kräver mer förarbete än de flesta. En generisk kravprofil och en standardiserad annons räcker inte. Du behöver veta exakt vad du söker – och varför din organisation är rätt plats för den personen.
Second: the best candidates choose. That means employer branding, clarity of mission and genuine scope for impact carry at least as much weight as salary. In many cases, more.
The right person in the right technical key role can change your entire growth trajectory. The wrong one costs more than the salary.
If you have thoughts, questions, or simply want to talk something through — feel free to get in touch. I am happy to have an initial conversation with no agenda.
