A strong team is not the sum of strong individuals.
A team made up entirely of strong individual performers is not necessarily a strong team. Most people know that in theory. Fewer take it sufficiently into account in practice.
Team dynamics — how people actually function together — is one of the most underrated factors in an organization's ability to deliver. And one of the hardest to see from the inside.
What the research says
Googles studie ”Project Aristotle”, genomförd mellan 2012 och 2015, undersökte hundratals interna team för att förstå vad som skiljer de bästa från de sämsta. Det viktigaste resultatet var inte kompetens, erfarenhet eller sammansättning – utan hur teammedlemmarna interagerade med varandra. Psykologisk trygghet var den enskilt viktigaste faktorn.
Psychological safety means that team members feel able to say what they think, challenge decisions, admit mistakes and ask for help — without fear of being judged or penalized. In teams without it, people withhold information, avoid conflict and let problems grow until they can no longer be ignored.
It is one of the most cited findings in organizational research — and it applies to all organizations, not just technology companies in Silicon Valley.
What actually creates good dynamics
Complementarity has value — having people in a team with different strengths, perspectives and ways of thinking. But it is a value that requires the right conditions to be realized.
Olikheter skapar inte automatiskt styrka. De skapar friktion. Hur friktionen hanteras – om den leder till bättre beslut eller till konflikter som aldrig löses – avgörs av teamets kultur och leadership.
A leader who understands their team's dynamics — who tends to push forward, who holds back, who sees the whole picture and who gets caught in the details — can use the composition deliberately. Instead of wrestling with the differences, they can put them to work.
That requires self-awareness from the leader. And it requires the leader to actually listen — not just to what is said in meetings, but to what is not said.
Signs that the dynamics need reviewing
If a team is not delivering to its potential — and the problems are not connected to competence, resources or unclear goals — the dynamics are worth examining.
Some common signs:
The same issues come up meeting after meeting without being resolved. Certain voices always dominate while others are never heard. Conflicts are either absent — which is rarely a good sign — or recurring without ever reaching a resolution. People know what needs to be said but do not say it.
These are not signs of weak individuals. They are signs that the team lacks the conditions it needs to function.
What actually helps
Team Development handlar inte om att eliminera olikheter eller konflikter. Det handlar om att skapa förutsättningar för att olikheterna ska bli en styrka och att konflikterna ska leda någonstans.
That often requires an outside perspective — someone who can see the patterns without being part of them, and who can ask the questions that are difficult to ask from the inside.
And it requires a leader willing to listen to the answers.
